    Title: 職場導師功能對員工創新行為影響之質性研究

    Abstract: 背景與目的 員工創新行為不僅是組織創新發展的主要來源,其更與組織競爭優勢之建立息息相關。近來職場導師制已變成人力資源發展的核心工具,此制度不僅有利於員工工作成效的提升,亦是促進員工專業成長、創意產生與創新發展的重要機制,然有關於職場導師功能對於員工創新行為的影響性,卻仍未有相關的理論與實證研究能夠充分解釋,為此,本研究乃以實施職場導師制相當成熟且亦重視創新發展的醫院護理人員為研究對象,建構夠解釋職場導師功能對於員工創新行為影響的理論,進而提供未來管理者提升員工創新行為時的具體建議。 方法 採用紮根理論研究法,以臺灣區域級以上醫院護理人員為資料來源,建構能夠解釋職場導師功能對於員工創新行為影響的理論。資料收集方式為深度訪談法,訪談對象主要分成兩類,一為資淺護理人員(職場導生),一為指導資淺護理人員的資深護理人員(職場導師),資料收集直到資料飽和為止,整個資料分析的過程將採用綜合性紮根理論資料分析法所建議的步驟,並輔以NVivo質性分析軟體進行資料分析。
    Background and Objective: Employee innovative behavior is the main source of organizational innovation development and is also highly related to the establishment of organizational competitive advantages. Recently, mentoring has become a critical tool in the field of human resource development. It is not only beneficial for enhancing the work outcomes of employees, but also is helpful for employees to improve their professional capabilities, create new ideas, and conduct innovative behaviors. However, there have been no systematical theories or empirical investigations which could provide explanations of the impact of mentoring function on employee innovative behavior. Accordingly, nurses are selected as research samples owing to the fact that formal mentoring of new nurses has been implemented for many years in Taiwanese hospitals, the developments in both training methods and training systems are relatively mature. Furthermore, the study would attempt to develop a theory for explaining the impact of mentoring function on employee innovative behavior and propose some practical suggestions for managers to effectively and successfully stimulate innovative behavior of employees. Methodology: For building a theory of explaining the impact of mentoring function on employee innovative behavior, the study will apply grounded theory as the methodology and collect data from Taiwanese hospitals accredited as regional level and above. In-depth interview would be employed and the process of gathering data would be continued until reaching data saturation. Two types of samples will be interviewed, junior nurses (namely prot?g?s) and senior nurses who guide the junior nurses (mentors). During the data analysis process, the study will follow the procedures of synthesized techniques of grounded theory. In addition, NVivo, a qualitative analysis software package, will also be used to analyze the abundant interview contents from all samples.
